๐Ÿ’ฌ Recruiter Screening Guide

Performance Marketer โ€” Recruiter Screening Guide

โ„น๏ธ

Purpose: use the first interview to determine whether the candidate has the hands-on performance marketing experience, measurable achievements, motivation, and communication skills required to progress. Applies the same way across all four tracks. Include a summary of answers in your submission notes in Ashby.

โ›”๏ธ Senior Performance Marketer

๐Ÿ’ก

The $300K+/month spend bar is Mainstream-specific. For Adult RTB, adapt the budget question to the candidate's actual buying model (flat deals, direct deals, partnership-driven traffic) rather than mechanically enforcing $300K โ€” see the Senior Adult RTB brief.

Screening criteria

  • Is personally running and optimizing campaigns now.
  • Personally controls or drives meaningful acquisition commercially; Mainstream target is $300K+/month, Adult RTB is evaluated on deal/relationship model instead (see above).
  • Can show recent measurable commercial impact.
  • Personally participates in creative testing and iteration.

Red flags

  • Team/company spend presented as personal spend.
  • Vague "performance improved" with no numbers.
  • No current hands-on execution.
  • Creative entirely owned by another team.

Questions

  1. What is your current situation, and why are you considering a move right now?
  2. What specifically attracted you to this opportunity with EverAI?
  3. Did you review Candy.ai and the Handbook?
    • What did you notice, and how far did you test the product?
  4. Are you fully comfortable working with explicit content as part of your day-to-day role?
    • Have you worked with NSFW or adult content in a professional context before?
  5. In your last role at [company], what were your actual goals, and what was the primary metric used to determine whether you were performing well?
  6. What is your biggest growth / technical achievement from the past 6โ€“12 months?
    • What measurable business impact did this achievement have?
    • What was the actual performance metric?
    • Was it a company goal?
  7. Which platforms do you personally manage today, and what monthly budget do you directly control?
    • If unclear: How much of that is personally yours vs. team / portfolio / company spend?
  8. Walk me through your creative-testing process.
    • What decisions do you personally make?
    • How do you decide what to scale or kill?
  9. Give me one recent example where you changed spend or campaign strategy based on CAC / CPA / ROAS / LTV / payback.
    • What did you change?
    • What happened?
  10. What are your future career goals?
  11. Why did you leave each of your last two or three roles?
  12. Location / compensation expectations / notice period / B2B?
  13. What questions do you have for me?
โš ๏ธ

Senior Mainstream candidates should not progress if personal spend ownership cannot be verified at approximately $300K+/month. For Senior Adult RTB, do not apply this fixed number โ€” the equivalent bar is verified commercial control through platform spend, flat/direct deals, or partnership-driven traffic. For any track, do not progress if execution is delegated rather than current and hands-on.

โ›”๏ธ Junior Performance Marketer

Screening criteria

  • Has direct campaign exposure and works inside the platforms.
  • Understands core metrics and can connect them to actions.
  • Can separate their own contribution from the team's.
  • Shows learning speed and some testing/creative curiosity.

Red flags

  • Only reporting/coordinating while others execute.
  • Recites metrics but cannot explain what action they took.
  • Only gives team results.

  10. Location / compensation expectations / notice period / B2B?

Do not apply the Senior $300K/month spend threshold to Junior. For Junior, the spend question establishes level of ownership and exposure, not a hard minimum.

๐Ÿ“– Glossary

Personally managed budget

Budget the candidate directly controls and optimizes, not total team, portfolio, or company spend.

Hands-on

The candidate personally executes in the relevant platform/tool, not only manages a team, agency, or strategy.

Ownership

What the candidate personally did, decided, changed, or delivered versus what the wider team/company achieved.

Commercial impact

Measurable effect on revenue, CAC/CPA, ROAS, LTV, retention, purchase rate, or another core business KPI.

Mainstream vs Adult RTB

The Performance Marketing tracks differ by traffic environment; always confirm which track the candidate is relevant for.

๐Ÿšฉ

Classify every large number on a CV โ€” don't take it at face value. A large "portfolio" or "budget" figure can be supply-side revenue, stale, or account-manager-driven rather than personally controlled acquisition spend.

Vocabulary Cheat Sheet

Positive signal for the RTB tracks (Junior or Senior) if you see these on a CV:

  • Adult and RTB networks: TrafficJunky, TrafficStars, ExoClick, Clickadu, PropellerAds, Adsterra, Adnium, TrafficFactory, EroAdvertising
  • Native and push: Taboola, Outbrain, MGID, Revcontent
  • Also relevant: Reddit Ads (a live channel for us), popunder / in-page push / native / display formats
  • Tracking and attribution: Voluum, Binom, RedTrack, S2S postbacks, sub-ID structures, click ID, DOI, Everflow, Impact, getCAKE, Cellxpert, AppsFlyer
  • Metrics that signal depth: CPA, blended CPA, FTD, rebill, DOI-to-subscription, cohort payback, LTV/CAC, traffic source quality, fraud detection

Mainstream-only stack โ€” neutral to negative for the RTB tracks: Google Ads/PMax/Demand Gen, Meta Ads Manager only, SA360, DV360, LinkedIn Ads, Criteo, Amazon Ads, Klaviyo, HubSpot, Braze, Salesforce Marketing Cloud. These are exactly what we want for the Mainstream tracks โ€” the distinction is which track the candidate is being screened against.
